Development and validation of a scale for assessing satisfaction with human talent management practices
Abstract
This study designed and validated the Human Talent Management Satisfaction Scale (ESGTH), a 24-item instrument structured into six dimensions according to Chiavenato's model (2020): integrating, engaging, utilizing, rewarding, developing, and monitoring talent. Applied to 148 employees, the scale demonstrated excellent psychometric properties; content validity was supported by a Dimensional Concordance Index ≥ 0.80 on all items; exploratory factor analysis confirmed the theoretical structure of six factors, with factor loadings > 0.75, no cross-interference, and an explained variance of 70.25%. Reliability was exceptional: overall Cronbach's alpha of 0.96 and values per dimension between 0.89 and 0.94. These results position
the ESGTH as a valid, reliable, and useful tool for measuring employee satisfaction with specific talent management practices, overcoming the limitations of generic climate or job satisfaction scales. Its application enables accurate diagnostics of management processes such as selection, compensation, and training, optimizing organizational effectiveness, and guides evidence-based strategic interventions in human resources, facilitating strategic alignment and management decision-making.
